Organisations are investing the most in what matters the least

Most business leaders agree that an inspired workforce changes everything. You probably have mission statements on the walls and values in every email footer. Yet our latest research reveals a significant disconnect between what we say and what your people actually feel.

We analysed over 1.9 million individual data points and nearly 90,000 written comments across 115 countries. The findings are clear. Inspiration is the single strongest predictor of overall happiness at work. If your people feel inspired, they’re overwhelmingly likely to be happy and productive.

In my conversations with CEOs lately, I hear a lot about efficiency. But I rarely hear about inspiration. Here’s the kicker. Inspiration is also one of the lowest-scoring dimensions in our entire study. Inspiration isn’t about motivational posters; it’s about an employee seeing a direct line between their daily effort and a goal that actually matters.

Organisations are investing the most in what matters the least. You likely spend a significant amount of time on workload management and role clarity. These are the nuts and bolts of the workplace. Our data shows these are actually the weakest predictors of happiness. They keep the wheels turning. They don’t light a fire in your employees.

This creates a dangerous drip-feed effect. In our deep-dive analysis of key markets, workers believe their teams are more productive than they are happy in 15 out of 17 countries. You might be extracting a great performance today, but are you investing in the emotional conditions that sustain it for the long haul?

Inspiration isn’t just a nice-to-have feeling. It’s a tangible business metric. It’s a core driver of advocacy and whether your people will recommend you as a great place to work.

When was the last time you asked your team what would make their work feel more meaningful?

Stop focusing only on the mechanics of the job. Your people generally know what’s expected of them. They have the tools they need. They’re waiting for a reason to care beyond the transactional.

It’s time to bridge the gap between your stated values and the actual lived experience of your people.
